Role of Career Adaptability and Family-Work Spillover in Employee Well-Being

Background: The relevance of the study is justified by the situation of personnel shortage against the backdrop of economic and political crises, which force companies to resort to alternative non-directive ways of managing employees, for example, by improving the mutual influence of work and family (Bordunos, Kosheleva, & Altukhova, 2023) and career adaptability (Lee, 2023). Objective: The current study identifies the role of career adaptability and work-family spillover in employee well-being. Methods: Primary data was collected through conducting a quantitative survey of Russian women with childcare commitments, which was created by the "Rare Women" project of the Butterfly Children Foundation, the "Career Consultations'' project of the ANO "Be Yourself" in Moscow, and the "Leika" project in Chelyabinsk. The dataset of 249 observations was analyzed via Partial Least Squares Structural Equation Modeling (PLS-SEM). Results: It was confirmed that family difficulties affect work and career (stress, negative experiences are transferred), which is negatively associated with well-being. Conversely, career adaptability has a positive association with work and family experiences, which improves well-being. Although there is no direct significant connection between the presence of children with special health needs and well-being, after mediation by the “income” variable, a connection is revealed: the presence of children with disabilities reduces family income, which worsens parental well-being. Conclusion: Companies need to develop strategies not only aimed at maintaining well-being directly through care, satisfaction surveys and psychological assistance, but also pay attention to financial and career consultations, as well as budget training. Further research with a wider and more diverse audience, as well as longitudinal and qualitative methods, could help advance research in this area.
