Predicting Organizational Citizenship Behavior: the Interplay of Openness and Work Engagement Through the Mediating Role of Proactivity

With rapid organizational changes and complex challenges understanding the mechanisms that foster OCB is crucial. This thesis explores the interplay between Openness to Experience, Work Engagement, and Organizational Citizenship Behavior (OCB), with a specific focus on the mediating role of proactivity. The sample comprised employees from various industries. The SEM results revealed significant direct and indirect effects of Work Engagement and Openness to Experience on both forms of proactivity (Personal and Professional) and OCB. Additionally, both Personal and Professional Proactivity served as mediators in the relationship between Work Engagement and OCB, as well as between Openness to Experience and OCB. The research findings highlight the importance of promoting a proactive culture within organizations to enhance its adaptability and performance, particularly in volatile environments. This thesis contributes to organizational psychology field by providing a deeper understanding of how personality traits and work engagement impact OCB through proactivity, which offers significant implications for managing workforce in modern organizational settings.
